본 연구는 일의 심리학 이론(PWT)을 국내 직장여성에게 적용하고자 하는 시도로써, 성차별 경험과 직무 및 삶의 만족의 관계 사이에서 ‘일 자유의지’와 ‘괜찮은 일’의 매개효과를 검증하였다. 직장 여성 350명을 연구 대상으로 설문을 수집하고, 총 301명의 자료를 자료 분석에 활용하였다. SPSS 18.0, AMOS 18.0을 활용하여 분석한 결과는 다음과 같다. 첫째, 성차별 경험은 ‘일 자유의지’에 부적 영향을, ‘일 자유의지’는 ‘괜찮은 일’에 정적인 영향을 미쳤으나 성차별 경험과 ‘괜찮은 일’의 관계는 유의하지 않았다. 한편, ‘일 자유의지’는 ‘괜찮은 일’과 직무 만족, 삶의 만족 모두에 정적인 영향을 미쳤으나, ‘괜찮은 일’의 경우 직무 만족에만 유의한 영향을 갖는 것으로 나타났다. 둘째, 성차별 경험과 직무 만족의 관계에서 ‘일 자유의지’와 ‘괜찮은 일’은 각각 매개하는 것으로 나타났다. 그러나 성차별 경험과 삶의 만족의 관계의 경우, ‘일 자유의지’만 유의한 매개효과를 가졌으며, ‘괜찮은 일’의 매개효과는 유의하지 않았다. 이러한 결과를 바탕으로 본 연구의 시사점과 후속 연구의 필요성에 대해 논하였다.
This study aimed to apply psychology of working theory, and identify the mediating effects of work volition and decent work on the association between sex discrimination and job and life satisfaction in women. A total of 350 female employees completed the questionnaires, and data from 301 participants were analysed using SPSS 18.0 and AMOS 18.0. The results indicated that sex discrimination had a negative effect on work volition, and work volition had positive effect on decent work. However, the effect of sex discrimination on decent work was nonsignificant. Work volition had a positive effect on both job satisfaction and life satisfaction, but decent work had an effect on job satisfaction only. Additionally, work volition had a mediation effect on the relationship between sex discrimination and both job and life satisfaction, but decent work had a mediation effect on the relationship between sex discrimination and job satisfaction only. Implications and recommendations for future research are discussed.
