본 연구는 육군 부사관의 성역할 갈등과 병사의 군 생활 적응 간 관계에서 부사관 리더십 역량이 매개효과를 보이는지 검증하고자 하였다. 수도권 부대에서 근무하는 육군을 대상으로 설문을 실시하였다. 부사관 299명, 병사 299명의 1:1 대응자료가 분석에 사용되었으며, 상관 및 구조방정식 모형의 적합도 분석을 하였다(TLI=.910, CFI=.924, RMSEA=.079, SRMR=.062). 그 결과, 육군 부사관의 성역할 갈등이 병사의 군 생활 적응을 유의하게 예측하였으며, 이 관계에서 부사관 리더십 역량이 유의한 매개효과를 나타냈다. 연구결과는 부사관 리더십 역량이 높을수록 병사들의 군 생활 적응을 도울 수 있음을 의미하며, 이를 통해 부사관의 성역할 갈등이 병사의 군 생활 적응에 부정적 영향을 줄 수 있으나 부사관 리더십 역량을 강화시켜 성역할 갈등이 미치는 부정적 영향을 제한할 수 있음을 알 수 있었다. 병사의 군 생활 적응을 향상시키기 위해서는 부사관이 성역할 갈등을 극복하고, 리더십을 잘 발휘할 수 있도록 도와야 할 것이다. 마지막으로 본 연구의 의의와 제한점을 논의하였다.
The purpose of this study was to examine the mediating effect of leadership competencies among army noncommissioned officers on the relationship between gender role conflicts and the adjustment to the army environment of soldiers under their command. Data from individual meeting with 299 army noncommissioned officers and 299 soldiers were examined, utilizing goodness-of-fit of correlation and structural equation modeling to analyze the data. Result indicated that gender role conflicts of army noncommissioned officers significantly predicted adjustment of soldiers to the army environment. Specially, noncommissioned officers with a high degree of leadership competencies had a positive effects on soldiers' adjustment. Additionally, gender role conflicts on the part of noncommissioned officers had a negative effects on soldiers' adjustment. This suggests that the negative effects of gender role conflicts might be reduced by enhancing the leadership competencies of army noncommissioned officers. The implications and limitations on this study are discussed.
