변혁적 리더십과 혁신 행동 사이에서의 감사와 삶의 만족의 순차적 매개효과, 그리고 조직 부과 완벽주의의 조절효과 연구

The Relationship of Transformational Leadership and Innovative Behavior: Focusing on Mediation Effect of Gratitude on Life Satisfaction and Moderation Effect of Organizationally-prescribed Perfectionism

초록

본 연구에서는 374명의 직장인을 대상으로 개인이 지각하는 변혁적 리더십이 혁신 행동에 영향을 미치는 과정에서, 긍정 심리학의 주요 변인인 감사와 삶의 만족이 매개 역할을 하는지 알아보았다. 또한 변혁적 리더십이 조직 구성원들의 감사 특성을 증진시키는 과정에서 조직 부과 완벽주의가 조절 변인으로 작용하는지 검증하였다. 이를 위해 구조방정식 모형을 사용해 각 변인들 간의 관계 모형을 설정하고 그 적합도를 확인하였다. 특히 본 연구에서는 매개 모형과 조절 모형이 동시에 나타나는 조절된 매개 모형을 설정하였다. 상관 분석 결과, 변혁적 리더십은 감사, 삶의 만족, 혁신 행동 등과 유의한 상관이 있었다. 구조 모형 분석 결과 변혁적 리더십은 감사를 매개로 삶의 만족에 영향을 미쳤고, 삶의 만족은 다시 혁신 행동으로 이어졌다. 한 편 조직 부과 완벽주의는 변혁적 리더십이 감사에 영향을 미치는 과정에서 조절 작용을 하였다. 위의 결과를 중심으로 본 연구의 함의와 한계점을 논의하였다.

Abstract

The current study was aimed to test the mediational effects of gratitude and life satisfaction on the link between transformational leadership and innovative behavior. In order to examine the hypothesis, 374 employees were sampled. In structural equation modeling, the hypothetical model explaining the structural paths and the fit of the model were evaluated. The results showed that gratitude and life satisfaction mediated the relations between transformational leadership and innovative behavior. Additionally, the associations between transformational leadership and gratitude was moderated by organizationally-prescribed perfectionism. The implications and limitations of the study, and suggestions for future studies are discussed.
